Abstract

¿¬±¸¸ñÀû: º´¿ø°£È£»çÀÇ ±Ù¹«È¯°æ°ú Á÷¹«¿­ÀÇ ¹× ±àÁ¤½É¸®ÀÚº»ÀÌ Á÷¹«Âø±Ùµµ¿¡ ¹ÌÄ¡´Â ¿µÇâ Á¤µµ¸¦ È®ÀÎÇϱâ À§ÇÔÀÌ´Ù.

¿¬±¸¹æ¹ý: ¿¬±¸´ë»óÀÚ´Â °£È£»ç 118¸íÀÌ´Ù. ÀÚ·á´Â ±â¼úÅë°è, µ¶¸³µÈ Ç¥º»ÀÇ t-°ËÁ¤, ÀÏ¿øºÐ»êºÐ¼®, Pearson »ó°ü°è¼ö, ´ÙÁßȸ±ÍºÐ¼®À» ÅëÇØ ºÐ¼®ÇÏ¿´´Ù.

¿¬±¸°á°ú: º´¿ø°£È£»çÀÇ ±Ù¹«È¯°æÀº Æò±Õ 2.70¡¾0.14Á¡, Á÷¹«¿­ÀÇ´Â Æò±Õ 3.03¡¾0.42Á¡, ±àÁ¤½É¸®ÀÚº»Àº Æò±Õ 4.05¡¾0.27Á¡, Á÷¹«Âø±Ùµµ´Â Æò±Õ 3.24¡¾0.31Á¡À̾ú´Ù. Á÷¹«Âø±Ùµµ´Â ÀÌÁ÷°æÇè°ú ÇöÀç ±Ù¹«ÇÏ°í ÀÖ´Â º´¿øÀÇ Á¾·ù¿¡ µû¶ó Åë°èÀûÀ¸·Î À¯ÀÇÇÑ Â÷À̸¦ º¸¿´´Ù. Á÷¹«Âø±Ùµµ¿¡ ¹ÌÄ¡´Â ¿µÇâ¿äÀÎÀº ÀÌÁ÷ °æÇè, ÇöÀç ±Ù¹«ÇÏ°í ÀÖ´Â º´¿øÀÇ Á¾·ù, ±Ù¹«È¯°æ Áß °£È£°ü¸®ÀÚÀÇ ´É·Â, ¸®´õ½Ê, °£È£»ç¿¡ ´ëÇÑ ÁöÁö·Î ¼³¸í·ÂÀº 23%À̾ú´Ù.

°á·Ð: º´¿ø°£È£»çÀÇ Á÷¹«Âø±Ùµµ¸¦ °­È­Çϱâ À§Çؼ­´Â ÀÌÁ÷°æÇè°ú ±Ù¹«ÇÏ°í ÀÖ´Â º´¿øÀÇ Á¾·ù¿¡ µû¸¥ °£È£»ç¸¦ À§ÇÑ ÁöÁö ÇÁ·Î±×·¥ÀÌ ÇÊ¿äÇÏ´Ù. ¶ÇÇÑ Á÷¹«Âø±Ùµµ Çâ»óÀ» À§ÇØ °£È£»ç¸¦ ÁöÁöÇÒ ¼ö ÀÖ´Â °£È£°ü¸®ÀÚÀÇ ¿ª·®°ú ¸®´õ½ÊÀ» °­È­ÇÒ ¼ö ÀÖ´Â ÄÚĪ ÇÁ·Î±×·¥À» °³¹ßÇÒ ÇÊ¿ä°¡ ÀÖ´Ù.

Purpose: This study examined the effects of work environment, job engagement, and positive psychological capital on hospital nurses¡¯ job embeddedness.

Methods: Participants were 118 hospital nurses. Data were analyzed using descriptive statistics, independent t-test, One-way ANOVA, Pearson correlation coefficients, and multiple regression analysis using SPSS/Win 25.0.

Results: Mean work environment was 2.70¡¾0.14, mean job engagement was 3.03¡¾0.42, positive psychological capital was 4.05¡¾0.27, and job embeddedness was 3.24¡¾0.31. There were significant differences in job embeddedness by turnover experience and current working hospital type. The factors influencing the job embeddedness of the hospital nurses were turnover experience, current working hospital type, and nurse manager ability, leadership, and nueses¡¯ support in the work environment. It was found that 23% could explain job embeddedness.

Conclusion: Implementing a nurse support program related to turnover experience and type of hospital is necessary to enhance job embeddedness. The results indicate a need to develop a coaching program for cultivating leadership and supporting nurses to improve job embeddedness.
